Impact of Organizational Factors on Employees’ Attitudes in Saudi Public Universities: The Mediating Role of Psychological Ownership
Abstract
The study aimed to analyze the impact of organizational factors (servant leadership, organizational structure, job satisfaction) on the attitudes of employees in Saudi public universities and the role of psychological ownership as an intermediary variable. The study employed a descriptive analytical approach and used SPSS for data analysis. The study population consisted of all faculty members working in certain Saudi public universities, namely Umm Al-Qura University, Taif University, King Abdulaziz University, and Jeddah University.
The researcher adopted a random sampling technique, and responses were collected from 76 faculty members. The results showed that 71.6% of the study sample agreed on the impact of organizational factors on employee attitudes, while 72.0% agreed on the impact of organizational factors on psychological ownership, and 76.6% agreed on the impact of psychological ownership on employee attitudes. And 76.4% on the role of psychological ownership as an intermediary factor between organizational factors and employee attitudes.
However, the results indicated no statistically significant differences in the role of psychological ownership as an intermediary in the relationship between organizational factors and employee attitudes based on nationality, years of experience, educational qualification, or academic rank, the study recommended that government universities should focus on the organizational structure, servant leadership style, and job satisfaction as key organizational factors influencing employees’ attitudes in Saudi government universities. It also emphasized the importance of these factors in shaping employees’ psychological well-being. Furthermore, the study highlighted the need for university administrations to persuade employees about the necessity and significance of organizational structures, job satisfaction, and servant leadership in supporting and framing their satisfaction with their work in these universities.
